55、負鼓勵可以起到以儆效尤的作用以上談到負鼓勵制度通常是約束員工行為的界線,但并不意味著所有員工都會遵守約定的法那么,正如,并不是有了法律所有的公民都會守法一樣,總有些員工會犯這樣那樣的錯誤,不然,這些法律制度和企業(yè)負鼓勵制度就沒有存在的必要,也就意味著,當一些員工逾越這些約束時產(chǎn)生的后果將得到相應的處分,而這種處分的性質(zhì)是強制性的、威脅性的、起震懾作用的,往往可以起到殺一儆百的作用,真正使員工在心理上接受對企業(yè)管理行為的敬意,從而提高對自我行為的管理。例如,假設在一個企業(yè)中本月有三人次上班遲到,企業(yè)當月對此三人各扣薪100元,并予公告,就會使員工意識到,這種負鼓勵的手段不是擺設,而是很好地維護了
56、企業(yè)的勞動紀律。3 負鼓勵對員工心理的影響經(jīng)常大于正鼓勵所謂正鼓勵就是對個體的符合組織目標的期望行為進行獎勵,以使這種行為更多地出現(xiàn),提高個體的積極性,主要表現(xiàn)為對員工的獎勵和表揚等。但是,正鼓勵對員工的心理影響在逐步淡化,特別是對于高薪白領階層,有調(diào)查說明,在中國月薪高于5 000元的階層,對于獎勵額度在10%以下的鼓勵,絕大多數(shù)人員表示“沒感覺,原因是相對于其較高的薪酬總額來說,這一點獎勵是微缺乏道的,也難怪他們無所謂,并且經(jīng)常性的表揚也會落入習以為?!岸栊缘娜μ住6摴膭畹男睦碛绊憛s是巨大的,并且具有雙重性,從物質(zhì)的角度看,本來正常情況下就能得到的沒拿到還被處分,損失是雙倍的,更重要的是
57、精神上受打擊,心理波動可想而知,企業(yè)正是通過負鼓勵的方式從心理上的影響到達影響其行為的目的。如上例,一個白領遲到被扣薪100元并公告,此白領很擔憂員工對他的認識改變,對他的心理影響不是能以金錢來衡量的。4 負鼓勵的正效應簡單地從字面上理解,人們往往會想到負鼓勵起到的是負效應,恰恰相反,我們在企業(yè)管理過程中就是要通過負鼓勵起到正效應。上述談到的“止步線也好、以儆效尤也好,所有的負鼓勵措施或手段都是為標準員工行為、為企業(yè)管理行為效勞的。日前,一份研究報告認為,當前人事管理工作中的“職務能上不能下、工資能增不能減,年度考核只有優(yōu)秀、稱職,沒有或極少數(shù)不稱職等諸多現(xiàn)象的產(chǎn)生,源于沒有負鼓勵制度,最終導
58、致整個集體缺乏激情與活力,創(chuàng)造性和積極性不高。從上述案例分析,可能一次處分對當事人來說是負面的、消極的一面,但是應該看到,如果沒有這些負鼓勵的措施,對員工的錯誤行為放任自流,可想而知一個企業(yè)的命運將會如何,其實這只是對少數(shù)人的處分,效果是使大多數(shù)人遵守企業(yè)的“游戲規(guī)那么,正面效應遠遠大于負面效應;對于當事人來說,負面影響也只是一時的,只有他認識到錯誤并加以改正,最終的結(jié)果才是正面的。5 負鼓勵的執(zhí)行不能產(chǎn)生偏差在憲法中規(guī)定“法律面前人人平等,負鼓勵也是如此,在企業(yè)管理行為中要做到“負鼓勵面前人人平等,它的執(zhí)行比正鼓勵要更為準確和適當,難度也較大。負鼓勵在執(zhí)行時往往不同于正鼓勵,正鼓勵通常偏向于“錦上添花,多一點少一點,員工不太會計較;而負鼓勵那么不同,一旦產(chǎn)生偏差,員工就會斤斤計較,會導致企業(yè)管理者的權威受損,甚至導致企業(yè)管理制度形同虛設。例如,一個員工遲到,決不能因為員工說他在途中塞車,沒有主觀錯誤而放棄對其處分,否那么下次因“塞車遲到的人會越來越多,因為管理者根本不可能去落實是否真
