swerontheanswersheet.THEORIESofjobsatisfactionWhatmakessomepeoplemoresatisfiedwiththeirjobsthanothers?Whatunderlyingprocessesaccountforpeople’sfeelingsofjobsatisfaction?Insightintotheseimportantquestionsisprovidedbyvarioustheoriesofjobsatisfaction.Wewilldescribetwoofthemostinfluentialapproaches—Herzberg’stwo-factortheoryandLocke'svaluetheory.Herzberg’stwo-factortheoryThinkaboutsomethingthatmayhavehappenedonyourjobthatmadeyoufeelespeciallysatisfiedordissatisfied.Whatweretheseevents?OverthirtyyearsagoFrederickHerzbergposedthisquestiontomorethan200accountantsandengineers,andcarefullyanalyzedtheirresponses.Whathefoundwassomewhatsurprising:differentfactorsaccountedforjobsatisfactionanddissatisfaction.Althoughyoumightexpectthatcertainfactorsleadtosatisfactionwhentheyarepresent,anddissatisfactionwhentheyareabsent,thiswasnotthecase.Jobsatisfactionanddissatisfactionwerefoundtostemfromdifferentsources.Inparticular,dissatisfactionwasassociatedwithconditionssurroundingthejobs(e.g.workingconditions,pay,security,qualityofsupervision,relationswithothers)ratherthantheworkitself.Becausethesefactorspreventnegativereactions,Herzbergreferredtothemashygiene(ormaintenance)factors.Bycontrast,satisfactionwasassociatedwithfactorsassociatedwiththeworkitselfortooutcomesdirectlyderivedfromit,suchasthenatureoftheirjobs,achievementinthework,promotionopportunities,andchancesforpersonalgrowthandrecognition.Becausesuchfactorswereassociatedwithhighlevelsofjobsatisfaction,Herzbergcalledthemmotivators.Herzberg’sdistinctionbetweenmotivatorsandhygienefactorsisreferredtoasthetwo-factortheoryofjobsatisfaction.ResearchtestingHerzberg’stheoryhasyieldedmixedresults.Somestudieshavefoundthatjobsatisfactionanddissatisfactionwerebasedondifferentfactors,andthattheseareinkeepingwiththedistinctionmadebyHerzberg.Otherstudies,however,havefoundthatfactorslabeledashygieneandmotivatorsexertedstrongeffectsonbothsatisfactionanddissatisfaction,therebycastingdoubtonHerzberg’stheory.Inviewofsuchequivocalevidence,wemustlabelHerzberg’stheoryasanintriguingbutunverifiedframeworkforunderstandingjobsatisfaction.Still,thetheoryisusefulfordescribingtheconditionsthatpeoplefindsatisfyinganddissatisfyingonthejob.Thetheoryhasalsobeenusefulinemphasizingtheimportanceoffactorssuchastheopportunityforpersonalgrowth,recognition,andincreasedresponsibility.Attentiontosuchvariableshasstimulatedmuchoftheresearchandtheoryonjobenlargementandjobenrichment.Inthisway,Herzberg’stheoryhascontributedmuchtothefieldoforganizationalbehaviors,despitethelackofsupportforsomeofitskeypredictions.Locke’sValueTheoryAsecondimportanttheoryofjobsatisfactionisLocke’svaluetheory.Thisconceptualizationclaimsthatjobsatisfactionexiststotheextentthatthejoboutcomes(suchasrewards)andindividualreceivesmatchthoseoutcomesthataredesired.Themorepeoplereceiveoutcomestheyvalue,themoresatisfiedtheywillbe;thelesstheyreceiveoutcomestheyvalue,thelesssatisfiedtheywillbe.Locke’sapproachfocusesonanyoutcomesthatpeoplevalue,regardlessofwhattheyare,andnotnecessarilybasiclower-orderneeds.ThekeytosatisfactioninLocke'stheoryisthediscrepancy(矛盾,不符合之處)betweenthoseaspectsofthejobonehasandthoseonewants;thegreaterthediscrepancy,thelessthesatisfaction.McFarlinandRiceconductedastudythatprovidesgoodsupportforvaluetheory,usingaquestionnaire,theseinvestigatorsmeasuredhowmuchofvariousjobfacets---suchasfreedomtoworkone’sownway,learningopportunities,promotionopportunities,andpaylevel---adiversegroupofworkerswanted,andhowmuchtheyfelttheyalreadyhad.Theyalsomeasuredhowsatisfiedtherespondentswerewitheachofthesefacetsandhowimportanteachfacetwastothem.Asshowninthestatistics,aninterestingtrendemerged:thoseaspectsofthejobaboutwhichrespondentsexperiencedthegreatestdiscrepanciesweretheoneswithwhichtheyweremostdissatisfied,andthosewithwhichtheyexperiencedthesmal
